It’s a fun tradition that started in 2008. That’s

We commemorated the occasion with a team
celebration. And, everyone received a logo’d

Now, each time we approach a new team

How to improve engagement for business success

Michelle Galati loves to tell a story
demonstrating the power of employee
engagement. And, with good reason.
When a Plastico Ltd. employee attended a
college sporting event, a man eight rows
behind her recognized the company’s logo on
her hoodie. The man struck up a conversation
with the associate and was so impressed by
what she had to say that he called Plastico the
following Monday, inquiring about a job.
“We make sure to engage employees with a personal
touch,” Galati said.
“It really goes a long way with the employees
because they know they are seen as individuals.
They are not just part of the mass.”
Plastico, Ltd. recognizes that having
employees who are happy in their jobs
and feel positively about the company for
which they work brings benefits to both the
organization and the employees.
Employee engagement difficult to achieve
Plastico, an injection molding company that
employs about 30 people, is in the minority
when it comes to employee engagement.
According to the latest GALLUP® poll, one-third
of U.S. employees are engaged at work.
Gallup began tracking employee engagement in
2000 and has found that the level of employee
engagement has changed very little since then.

The resulting lack of engagement may lead to
poor attendance, job performance and quality
of service. It also may lead to more on-the-job
accidents and higher turnover.
Many factors may contribute to whether
employees feel engaged. According to Gallup,
employers often focus on engagement only
when the employee survey comes out and
tend to become lax on improvement the
rest of the year. Achieving true employee
engagement takes strategy led and supported
by company leadership. It’s much more than
reaction to an employee survey; it’s about
shifting company culture.
Engagement starts with cultureIt used to be said that people leave managers,
not companies. But, studies show that
it’s more than managers that have some
employees headed to another job. Today, it’s
the entire package—or, company culture.
According to a recent Forbes® article, having
access to professional development and
leadership opportunities has a bigger impact—
three to four times as much—on employee
engagement than the manager. Relationships
with co-workers also carry quite a bit of weight
when it comes to employee engagement.
Galati doesn’t measure employee engagement,
but she feels that, for the most part, the
company does not suffer from negative attitudes
or disengaged employees. For her, employee
engagement begins before a person is hired.
“When I interview someone, I look for a positive person
who is willing to go the extra mile,” she said.
Once hired, a new employee becomes part of
the Plastico family, almost literally. Because
the company is family owned, a family-like
atmosphere is part of its DNA. That carries
through with things like company parties and
raffles for good attendance.
In that way, Plastico has followed Gallup’s
playbook, making employee engagement part
of the culture.
“Engagement shouldn’t be ‘something else’
an employee, manager or leader has to do—
instead, it should be how work gets done,” the
survey firm said in its report on the findings.

employees. When employees are off the clock,
the hoodie identifies them as part of the
Plastico family—even with each other.
Although Plastico is a small company, the
work doesn’t lend itself to much conversation
and bonding. Two shifts pass each other,
and those who work at injection molding
machines do so alone. Conversations may be
struck up on breaks or lunches, but even those
are staggered, meaning employees may not
meet the same people every day.
“When everybody wears their jacket, it
immediately bridges the gap,” Galati said.
“As soon as someone sees that jacket, it gives
them a warm feeling.”

engagement levels and found these practices
were similar among them:
Have a vision Don’t focus just on improving
measurement numbers. Higher
levels of employee engagement should
improve performance, both that of the
employee and the company. Know where you
want the company to go, and use employee
engagement to get there.
Make it a strategy It takes leadership involvement and
commitment, clear communication
and accountability to foster
employee engagement. These elements back
a strategy that should be followed at all times.
In other words, employee engagement is not a
“stop and start” strategy.
Measure effectively Not every employee survey
measures engagement. Employee
engagement surveys should be
scientifically validated—perhaps by local
academics. A poor survey may lead to
companies tackling the wrong problems or
tackling problems in the wrong order.

Use incentivesWhen a company thinks of employee
engagement, it’s generally looking at the big
picture. But, there are times when employees
may slack on specific tasks. Emily Beavers,
in-house counsel and a member of the safety
committee for Applied Chemical Technology,
found that acceptance of mandatory monthly
training waned quickly after the requirement
was put in place.
Because training at the chemical process
engineering firm in Florence, Ala., is so
important, Beavers turned to incentives
to boost training completion levels. She
purchased items like a Folding Golf Umbrella
and car sun shades. Now, employees who
complete the required training within a
given quarter are given a gift.
“We didn’t calculate the percentage
of improvement, but we’ve seen great
improvement,” Beavers said. “Some people
actively ask me about what they are getting.
We will hand deliver incentives to people and
loudly say thanks so other people hear.”
Show you careAmong the tactics to improve employee
engagement, none may be as important as
showing care and concern for employees’
professional and personal lives.
Beavers and her colleagues do not officially
measure employee engagement, but they do
observe employees and talk through potential
problems.
“We are improving and looking to improve further
on,” she said.
“We are trying by making a personal connection.
We’ve discovered that when we’ve learned
things about employees—about their concerns
or getting to know them better by asking about
their family—they know we are listening to
everything they feel they need to say.”

David Jennings, vice president of education
at the Community Associations Institute near
Washington D.C., points to low employee
turnover and a “best place to work” award as
measures that employee engagement is high
at his organization.
He and his colleagues also share the love by
hosting fun events or circulating customer
kudos with the entire organization. The
association gives employees opportunities to
grow professionally. It’s a way to show them
they are valued.
“We make sure everybody has the opportunity
to look forward to something that will help
their career,” Jennings said. “We also keep our
eyes open for new projects. We recently asked
people to volunteer to help with a new video
project. Some people enjoy being on camera
or helping with scripts. It’s enjoyable for those
who want to get out of their routine a little bit
and do something different.”
While employee engagement and its
measurement is a relatively new HR initiative,
Jennings considers it a necessary element to
any organization’s success.
“It’s good to pay attention to. It’s important,”
he said. “Fads may come and go, but this is
evergreen and will not go away.”

Couple’s rebranding campaign clicks with clients

The Delaware couple started Michael Beard
Photography in 2012, three months after
getting married. At first, Jenna worked behind
the scenes, taking care of the business. But
over time, Jenna also began picking up a
camera and shooting weddings alongside
her husband.
Last year, the Beards made it official. They
renamed the business to showcase their status
as a team of two. The Beards Photography
was born. Accompanying it were a new brand
and logo. But, the work didn’t stop there. The
couple still had to announce the good news.
“We knew (the name change) wasn’t a huge jump,
but we knew there could be minor confusion
with past and future clients,” Jenna said.
“We wanted to launch the brand in a big way within our means. If we don’t make this
as big as we feasibly can, we’re missing the whole point.”
Giving a cup of thanksThe Beards could have accomplished their
goal of announcing the name change with a
simple email or a postcard. But, they wanted
to take it up a notch by mailing a small thank-
you gift to past and future clients. The couple
considered note pads and other office products,
but those gifts didn’t quite fit the brand.
“We wanted something that was practical,”
Jenna said. “We didn’t want it to be thrown
away. We wanted it to be useful and not super
pretentious, but comforting and casual.”
When Michael and Jenna Beard decided to rebrand their photography business, they wanted a sharp focus on the new name and look.

That’s when the Beards landed on their idea:
coffee mugs. Mugs, they believed, represented
a cozy feeling. And, clients would see a
regular reminder of the new Beards’ brand.
“Michael and I both like coffee and tea,” she
said. “Our whole brand is us, so why not
choose something that represents us?”
So, the couple contacted 4imprint and
requested several samples before landing on
the perfect fit—a 17-ounce Kona Mug that
featured only the couple’s new logo—a beard
and lips. To make the gift feel exceptionally
celebratory, they paired the mug with
champagne bubble candies, along with
a postcard explaining the rebrand and
thanking clients for their business.
They also encouraged the 85 gift recipients
to share photos (of course!) of the mug
on social media while using the hashtag
#thebeardsphotography. Those who did
would be entered into a drawing for one
free photo shoot.
“It’s not just us talking about our name change
and new brand,” Jenna said of the promotion.
“We would reach way more people than just
us putting it on our Facebook® page. This had
more impact.”
Social media lights upThe Beards hoped for 10 people to take them
up on their offer. So, they were delighted when
more than 30 people posted pictures on social
media. The photos not only featured clients, but
also clients’ loved ones—babies, dogs and cats.

“It was so fun to check Instagram® and
Facebook,” Jenna said. “They were styling
(the photos) like Michael and I do when we
shoot weddings.
It was cute to see their creativity and the nice things they would say. You can’t buy
that kind of advertising. It was really great!”
Clients who didn’t post photos online reached
out by email, thanking the Beards for the
thoughtful gift.
The Beards say—while small—their only regret
is including just one mug in the gift. Their
intent had been to respect their clients’ cabinet
space. But, clients told them a pair of mugs,
representing the wedding photography couple,
would have made a perfect couple’s gift.
Overall, Jenna says she and Michael are “super
thrilled” with the campaign’s success. Its
eventual outcome will be difficult to measure,
but in the long run, they hope the mugs
become conversation starters among clients and
their soon-to-be-married family and friends.
“It’s about scattering seeds and getting people
to follow our work,” she said.

Recognition goes a long way
Fun is such an important element to Meek’s
Madison, Wis., show that she gave it an
appropriate name—Time to Play.
“Horse shows throughout the year and
especially at breed levels have a list of rules
that include proper clothes, etc.,” she said.
“When we have our show at the end of
October, (participants) have been doing that
all summer. They just want to hang out and
relax. We need the show to be safe but not
with the rigor of other shows.”
At Time to Play, even the awards bring the
‘fun’ theme to life.
A cup of many colorsJust like other shows, Time to Play
participants have the chance to place and
earn a prize. Typically, first-place winners
are awarded a blue ribbon for first place.
But, Meek’s show is unlike any other.
“My shows are based more on having fun
and celebrating the end of the show season,”
she said. “So, I wanted the prizes to be a
little different and not just ribbons.”
Instead, she chose to give each winner a
Stadium Cup in a color to match the top six
show placings: blue, red, yellow, white,
purple and green.
“People loved them,” Meek said. “Little
kids thought it was great to get one of each
color—it didn’t matter to them how they were
placing. Some kids would actually trade theirs
for other colors to make a set!”
“It’s functional because they can keep a set
in the horse trailer or in living quarters. It’s a
usable, durable product.”
“Every time they use it, they think of the show.”

A real morale boosterThomson, Ga., City Clerk Dianne Landers was
gearing up for the annual Georgia Municipal
Association’s Cities Week last spring when she
decided it was time to draw attention to city
employees for their hard work. During Cities
Week, Georgia municipalities put up displays
and hold events to remind residents about the
services they provide.
“It’s a way to promote our city to let people recognize city
government does more than collect taxes,” Landers said.
But, knowing that many city employees were
feeling unappreciated—especially those out in
the field collecting garbage or reading water
and gas meters—Landers decided recognition
was in order.
She planned a special event and then chose to
give them a product that was both functional
and supported a healthy lifestyle. An insulated
travel mug did the trick. She ended Cities
Week by celebrating with an employee
appreciation day, inviting employees and
their families to enjoy food and activities.
“This was the first time anyone ever did
anything like this,” she said. “It brought morale
up. Your morale goes down when you feel you
are just doing a job and collecting a check.”
Not only has Landers noticed happier
employees, she’s also noticed employees are
willing to jump in when needed.“I guess it’s
because they know we care,” she said.
Landers’ experience illustrates research from the
Society for Human Resource Management and
GloboforceSM, which found giving small tokens
of appreciation to recognize employees leads to
happier employees who build stronger bonds
with each other. According to the research, this is
what HR professionals say about recognition:
Recognition helps weather the stormThose connections are exactly what Rose Lee,
operations manager at Alliance Bus Lines in
Ontario, Calif., needed.
Lee gives her employees—the 20 bus drivers
who lead the fleet of buses—recognition
gifts annually.
“We give them a little something in the middle of the year just to show them we recognize all the duties
they have to perform,” Lee said.
As this annual recognition approached, so too
did a rainy weather forecast. Meteorologists
expected an especially wet season for the
Ontario area, a problem for bus drivers who
spend several minutes on pre- and post-trip
inspections while out in the elements.
“We were expecting the weather to be a big
situation for bus drivers,” said Lee, who chose
an I Can See Clearly Umbrella.

completing inspections.
Lee described the drivers as both grateful and

Big impressionsAs Landers looks ahead to the next Georgia
Cities Week, she knows last year’s recognition

she plans to continue giving praise ... and gifts.
“Now I have to come up with something
different than last year,” she said. “That will
be a challenge.”
