INTRODUCTIONThe days of anyone having a job for life are largely over.

The recession has resulted in massive changes in the job market. New skills that no-one would have considered just a few years ago are now essential. Patterns of employment are shifting, with frequent down-sizing and a lack of hierarchy in many organisations. If you want a pay rise, a promotion or a new job, then company loyalty and great performance simply isn’t enough anymore.

If you are lucky you may work in a paternalistic company where there is good succession planning and open communication, training courses and planned promotions... But no matter how clearly laid out you think your career path is, shifts in the global economy or your personal circumstances can still create havoc with your best laid plans.

It is now up to each individual to seize the reins themselves. You may have unforeseen career decisions thrust upon you, or you may, sadly, find yourself out of a job at very short notice. Learning how to manage your career is therefore critical.

That’s why I wrote this book. You can’t afford to let chance or an employer manage your career anymore. You have to be proactive, take charge and stay in control as much as you can.

These are new skills. No-one taught them to us in school, college or even when we first joined the workforce. You can be one of the few who knows how to make sure that you get paid what you are worth… who has the skills and knowledge

required to land a new role. Through this book you can learn these skills and have the career you want.

GET PAID MORE

Number 1: Do your job well

Sounds obvious, doesn’t it? But sometimes people forget very basic things. They clock off early, make mistakes and then wonder why their pay never improves. Employers want people who are good at their jobs. If you are feeling bored and disempowered it’s easy to think you deserve a pay rise. But a pay rise is not a right – you need to earn it!

Ensure you do the job better than others, if there is a bonus or performance related pay scheme, aim high. Most schemes only give the very top performing employees the full reward, so make sure you really understand how those schemes work. Ask your HR department, boss or long-serving and successful colleagues ‘what do I have to do to get maximum bonus?’

Coaching and training can provide a massive boost to your performance, so investigate what’s available. In professional environments having the right qualification can make a huge difference. Engineers who gain Chartered status earn 40% more than unqualified staff! Keep learning. No matter how good you are, you should always be striving to improve. Make sure you are pushing for relevant courses, mentoring, shadowing and coaching opportunities. The minute you stop improving, you stop progressing.

Number 2: Make sure your boss knows that you do your job well

In my coaching sessions, I spend a lot of time working with people who have problems with their bosses. This usually boils down to poor communication and a lack of rapport between boss and employee.

It’s important to build a rapport with your boss. Learn his language, learn his style. There are lots of courses about interpersonal skills, so investigate NLP and learn about differing styles of perception and communication. Find a book or a course that will teach you influencing skills.

Many bosses say ‘bring me solutions, not problems’. But never sharing a problem means that everything will appear easy. Working until 1am may enable you to appear calm, confident and totally in control, but you need to make sure the boss is always aware of the skill, effort and expertise involved in what you have achieved. One of my coachees said, as she was leaving her organisation, ‘Maybe I made it all sound easy and so he didn’t value me’. She was let go. Make sure you share your hard-earned successes with the boss – gain their respect.

Find champions who will sing your praises to the boss and at the management board. Don’t make it obvious but get the evidence that you really know what you are doing in front of them. Compliments and commendations all help. Try to find ways to get the message through to the person who manages your boss. It is just possible that they are claiming the credit for your work, so find ways to ensure that news of your good performance gets to the top. Once you develop a reputation amongst the senior

management as someone of value, the path to getting paid more will be easier.

My Action Plan: .......................................................

Number 3: Know your worth in the market place

It’s a cynical view of organisations and not true of all of them, but in general if an organisation thinks they have you in golden handcuffs, if they think that you are a ‘happy sitter’: they won’t think they need to reward you for your hard work.

You need to understand what you and your skills are worth in the market place. Keep reading the press or jobs boards, looking at job adverts. Even if you have no intention of moving. Keep an eye on what other firms are paying for similar roles and similar responsibilities. Make friends with people in recruitment who can guide you. Use the internet to help you benchmark your salary against others in your sector or profession.

This is not about making lots of applications for jobs you have no desire to take, but about keeping your ear to the ground, talking to colleagues and watching the job market so you know when you are falling behind.

This is much easier to do in some sectors than others. In some firms you can be dismissed for discussing salary information, so be discrete if necessary. Knowing your worth and ensuring the

organisation knows that you know will help keep them on their toes.

My Action Plan: .......................................................

.....................................................................................

Number 4: Never close the doors on new opportunities

Never close the door on an opportunity. This includes something new in your own organisation. The attitude ‘I don’t get paid enough to take on extra responsibility’ will not reap financial rewards.

In many large organisations there is a formal reward scheme. Individual jobs (or groups of jobs) are ‘evaluated’ and given points for the responsibility and skill they require. These organisations may have mechanisms for a salary review if you are doing new tasks or have taken on new responsibilities. Find out how salaries are determined in your organisation. If you have taken on new responsibilities or learnt new skills, ask if there is any reward.

It is not always possible to get a significant pay rise in your own job by doing new things. So look out for new opportunities elsewhere. When people move jobs a new employer will assume that they need to pay you more money. If you are good at your job, know your worth in the market place and have good negotiation strategies you should come out a winner.

If you get called by a headhunter, return the call. Stay in touch with the agencies. Be alert to vacancies in other organisations. Be constantly available and pounce on new opportunities!

My Action Plan: .......................................................

.....................................................................................

Number 5: Be a star negotiator

You will already have become a star employee (point 1) and made sure that your boss knows it (point 2) You will know your worth in the market place (point 3) and the salary review is when you leverage the benefit. Most organisations have a salary review date. In some places everyone gets the same rise, but in others they are awarded at the discretion of the managers. This may be based on your appraisal, so use your negotiating skills to maximise this opportunity to get paid more.

Firstly, you need to know when in the year the decision is made and, if you can, how it is made. It is really important to understand that the decision will probably have been made by the time your manager discusses it with you. So your influencing strategy needs to start early. You will already be practising good upward communication (point 2) and at the right time you need to feed the information you have gleaned about your worth in the market into a conversation.

You may have an opportunity to present a case for your pay rise. If so, make it clear that the money is an investment in even greater productivity and contribution in future and not just a

Page 11: Get Paid More, Promoted Faster And Satisfied · Get Paid More, Promoted Faster And Feel More Satisfied 5 GET PAID MORE Number 1: Do your job well Sounds obvious, doesn’t it? But

Mary Hope

10 www.MaryHopeCareerSuccess.com

reward for what you did last year. You will need to pick your moment to present your case. When is your boss most relaxed, most receptive and least stressed? Be assertive, be clear and be succinct.

If your manager has to make a case to a board or HR, you need to give them the ammunition for that case. Write it up then present it beautifully and at a good time.

When you are negotiating, cash may not be available. So what else can you ask for? In these cash-strapped times it may be prudent to negotiate around other benefits, like longer holidays, healthcare, working from home, different working patterns, first pick of holiday dates… whatever is of value to you. Think creatively!

If you really believe that your contribution can save money and increase productivity, put your money where your mouth is. Ask your manager if you can reduce your basic pay but with a performance bonus to reward performance. Ensure the maximum bonus will increase your income. Then earn it.

If you have taken the time to understand your boss, rehearsed your arguments and decided your bottom line, you can earn more.

GETTING PROMOTED FASTER

Number 6: Take a strategic approach to your career

We are currently in the midst of a deep recession. Many employers are shrinking the workforce and streamlining their organisations. There are relatively few vacancies available and fewer promotion prospects. Climbing the ladder is not as easy as it once was – the ladder is shorter and there are rungs missing. If you move jobs, change careers or jump into an attractive-looking opportunity and then find you don’t like it, you may not be able to jump out again very easily.

So given the state of the job market, you need to consider your career strategy carefully. You need to consider where you want your career to go. Start with the end of it, not the next job or where you want to be in five years time but what you want to have achieved in your career by the end of it.

When I’m working with people on defining their careers, we use this model (see page 12):

Page 13: Get Paid More, Promoted Faster And Satisfied · Get Paid More, Promoted Faster And Feel More Satisfied 5 GET PAID MORE Number 1: Do your job well Sounds obvious, doesn’t it? But

Mary Hope

By looking at each category, we pull together information about them under each heading and look to see what opportunities and what constraints that creates. This way we can identify the way forward. Set yourself a target:

“By the time I retire I want to have……………”

Be as specific as possible, but avoid using job titles, as those jobs may disappear.

By taking a long-term view you can formulate a plan. Read biographies of those people whose jobs you would like to do. Read

obituaries to see what others have done. Read LinkedIn profiles. Read job adverts. Ask successful people what experiences helped them get where they are today. Network with winners and achievers.

Do an honest assessment of your current skills and experience. What do you need to add to your CV to get you where you want to be? Get a third party to help you if necessary.

You may have heard of the Johari window. It describes how we never know everything there is to know about ourselves.

If you have skills that you don’t see or value, (box 2) you need a coach to help you analyse those skills and learn how to talk about them.

So work out the gaps between where you are now and where you want to be. Establish an ultimate goal, along with smaller

ones to achieve on the way. Be flexible, but only choose opportunities that fit with your strategic direction. Hold fast to your ultimate goal!

My Action Plan: .......................................................

.....................................................................................

Number 7: Treat career management as a skill… develop it

Some people will have very successful careers within one organisation, but people increasingly need to move between organisations to move along their career path. Even if you are staying with the same employer you may find yourself applying for new jobs within that organisation.

If you are planning to remain with an employer, don’t expect promotions to come to your door. You need to be proactive: get the right connections and the right reputation. Which people in your organisation can block or accelerate your promotion? How can you make sure that they think the things you want them to? What are the attributes that will get you promoted?

Get regular feedback on how you are doing from your manager. Use an external mentor or coach to help you track what you need to do and how well you are doing it. One of the key skills of career management is to be constantly asking ‘What can I do to get nearer my ultimate goal?’

Page 16: Get Paid More, Promoted Faster And Satisfied · Get Paid More, Promoted Faster And Feel More Satisfied 5 GET PAID MORE Number 1: Do your job well Sounds obvious, doesn’t it? But

Invest in your future by doing things that will benefit you tomorrow, like developing whatever skills and experience you need and growing your network of contacts.

Make sure that you don’t allow your job-hunting skills to get rusty. These are very specific skills and can make all the difference when you go after your next job.

My Action Plan: .......................................................

.....................................................................................

Number 8: Understand the shifting nature of the recruitment market

To manage your career effectively, you should constantly be surveying the job market. Investigate which companies or organisations are growing, expanding and emphasise staff development. Read the business pages, read the sector press, scour The Times ‘Best Companies to Work For’. Identify the key people of influence.

Knowing what is happening in the sector can tell you who you might want to work for or with, but finding opportunities is an increasingly rare art form. Technology is affecting every part of the business world, including recruitment. You need to understand how it works and how it changes. Some people come for coaching to ask ‘where are jobs advertised?’ Putting adverts in the press is still a means of recruiting, but there are opportunities available far beyond that. You need to research how employers are sourcing talent.

Page 17: Get Paid More, Promoted Faster And Satisfied · Get Paid More, Promoted Faster And Feel More Satisfied 5 GET PAID MORE Number 1: Do your job well Sounds obvious, doesn’t it? But

Mary Hope

16 www.MaryHopeCareerSuccess.com

Speak to the recruiters in your organisation about up-to-date ways of attracting candidates. Understand how talent sourcing is shifting from adverts to job boards, talent banks and crowd-sourcing and take advantage of this.

Currently, the most powerful tool in management and executive recruitment is LinkedIn. Already used by 60% of the USA’s Fortune 100 to find candidates, LinkedIn is the preferred source of candidates at the moment. If you are actively looking for a new role, a strong LinkedIn profile is a must if you want to maximise your presence.

However Google have just launched Google +, so who knows how long LinkedIn can retain pole position... Monitor trends and shifts in the market and focus your efforts in the right place.

My Action Plan: .......................................................

.....................................................................................

Number 9: Keep your CV up-to-date

If you are alive to new opportunities both inside and outside your organisation you need to be able to respond to anything that comes your way… quickly. That means having an up to-date CV to hand (and on LinkedIn) A CV is your shop window. It allows you to showcase where you have been and what you have accomplished. Make sure it’s:

• Packed with achievements• Well set out, with margins and white space

Page 18: Get Paid More, Promoted Faster And Satisfied · Get Paid More, Promoted Faster And Feel More Satisfied 5 GET PAID MORE Number 1: Do your job well Sounds obvious, doesn’t it? But

Get Paid More, Promoted Faster And Feel More Satisfied

www.MaryHopeCareerSuccess.com 17

• Not too long,(two to three pages)• Modern font, not too small (Arial. Preferably 11 but not

smaller than 10)• Has your employment history set out in reverse order

The importance of keeping it up to date is that when, in five years time, you want to be able to describe some achievement from yesterday you will be able to recall the specifics. An up-to-date CV means you can reflect on the proof of your success whenever you need to.

When writing your CV, remember that it may not be a person who looks at it. The first search on a database may be by the computer, so you need to consider which keywords a recruiter might search for and ensure your CV includes them.

You need to be able to customise your CV to suit the specifics of each opportunity, but without a master CV, where you have recorded all the evidence of your success, you will be unable to stand out from the crowd.

My Action Plan: .......................................................

.....................................................................................

Number 10: Promote yourself inside and outside the organisation

Many people vehemently hate self-promotion but, once again, it is vital if you want to progress. You need to stop hiding your light under a bushel! This is why you need to network and find

Page 19: Get Paid More, Promoted Faster And Satisfied · Get Paid More, Promoted Faster And Feel More Satisfied 5 GET PAID MORE Number 1: Do your job well Sounds obvious, doesn’t it? But

champions to support you. Having another person recommend you to an employer or recruiter is worth a great deal to you. So get networking!

When sociologist Mark Granovetter did a study of how people get new jobs, he discovered that over half had found their latest job through personal contacts. When he investigated further what these ‘personal contacts’ looked like, he found that it was not a matter of close friends helping one another out, but acquaintances with whom the jobseeker had only occasional contact.

Networking internally is partly about working the water cooler, about going to see people rather than emailing and about responding to them when they need things. The good news for the shy and retiring is that networking is not about blowing your own trumpet – it’s about forming relationships. And you do that by helping others. If you do so, they will reciprocate later.

Where can you network externally? Anywhere and everywhere. Join a professional association. Go to free training events, exhibitions or anywhere where the people that you want to connect with go. Remember, it’s not about what that person knows, but who they know and what those contacts might do for you.

Of course, networking is another skill that you need to develop to get the most out of it.

Recruiters, particularly executive recruiters spend their time networking, finding out who is doing what, who needs staff and who would be ideal for that vacancy. They are always looking to

expand their database. So always return their calls. Make sure they remember you.

FEEL MORE SATISFIED

Number 11: Understand what really motivates you in your heart of hearts and do it!

You need to decide what you want out of your career. You must take the time to do some soul-searching over what’s really important to you. Obviously our jobs enable us to pay the rent or the mortgage and therefore we want money. More money will lead to a better standard of living but what else is determining what you want to do? Would you do anything for more money? Go anywhere for more money? Most people would answer ‘no’ to those.

If you look at Maslow’s Hierarchy of Needs (original five-stage model), you will see that once you have enough money you start to want something different.

Self-actualisationpersonal growth and fulfilment

Esteem needsachievement, status, responsibility, reputation

Belongingness and Love needsfamily, affection, relationships, work group etc

Safety needsprotection, security, order, law, limits, stability etc

Biological and Physiological needsbasic life needs - air, food, drink, shelter, warmth, sex, sleep etc

Nowadays, many of us are able to enjoy the needs lower down the hierarchy at the base of the pyramid and are looking to meet those at the top . The needs for esteem and self actualisation. But the question we each need to ask ourselves is what proportion of those needs should our job or career be meeting? By taking a strategic approach and understanding what drives your career, you can make better decisions, ensuring your personal needs are met.

Various researchers have developed models of career motivation. One of the most recent (Chiumento) suggests that people are either:

• Socialisers – working for the pleasure of social interaction. Good colleagues are a key satisfier.

• Protectionists – who place more importance on job security, routine and regularity.

• Achievers – who thrive on challenge and variety.• True Believers – who have faith in what the organisation

does and gain their satisfaction from being part of it.• Materialists – who seek material gain and reward.

Discover what your real career driver is – what you genuinely want from work – rather than allowing others to influence you. Your ideal career may not be about a ladder, but a tool for finding deeper meaning in your life…

Number 12: Set goals and never stop learningOne of the key causes of unhappiness at work is feeling that you are getting nowhere and achieving nothing, even when you are. It’s important to honour yourself for every victory in your job, no matter how insignificant it may seem.

Set yourself new goals to strive for, but take them a step at a time, so you feel that you are constantly improving and moving upwards in your career. If something seems impossible, devote some time to training and learning new skills and you will soon find that what previously seemed impossible becomes routine for you.

People who set goals achieve more. People who have written goals achieve even more of them. People who set written goals and work with a coach to hold them to account are significantly more likely to achieve them.

Once you start setting small, achievable goals, you’ll be able to think back on your career in as little as a few months time and realise that you’re moving ever closer to your larger goals. It’s a great feeling!

The other way to be stimulated, satisfied and successful at work is to do and learn new things. I have coached many people who say they are bored at work but never take on new tasks. They see learning as ‘going on courses’ and so of course they become stale. The less new things they do, the more bored they become. Set goals, learn new skills and undertake new activities, then watch the boredom retreat!

My Action Plan: .......................................................

.....................................................................................

Number 13: Set boundaries for work/life and stop feeling guilty

Understanding that your job and your career may not meet all your needs is a good first step to getting it all in proportion. Remember, in the 21st century it has never been truer that organisations have no loyalty to you. The organisation has fulfilled their part of the bargain when they wrote your pay cheque, so stop expecting it to satisfy your other needs. Remember, it is a transient relationship. Even the most paternalistic organisation will turn you out to grass at some point.

But for most people there are needs that are better met by their lives outside of work. So stop expecting work to be everything you need in life. Get a life! Give your family more time. Indulge your artistic or musical talent. Give your nurturing side free rein in the garden, with the grandchildren, or through volunteering. Take up something new.

Earning lots of money may mean more luxury holidays, a bigger house or a faster car, but if you don’t have the time to enjoy them, what is the point? Being cash-rich and time-poor is not a route to satisfaction. Some researchers are looking at the issue of money versus other pleasures. Apparently weekly sex is the equivalent of £30k a year in income!

Decide for yourself what your ideal work/life balance of time split should be. Set yourself boundaries – make certain days sacrosanct and dedicate them to other things in your life. Don’t feel guilty, feel entitled! Stop worrying about the work you are not doing. Work expands to fit the time available, so determine how much of your life work will take up and stick to it.

A lot of coaches use a wheel of life to help people explore how satisfied they are with different aspects of their lives. Score yourself one to ten on each aspect and how satisfied you are with the amount of time you spend on each activity. How even is your wheel? How satisfied are you that you have got the balance correct. Which section needs to increase most?

Number 14: Stop comparing yourself to others

What is the secret of happiness? Throughout human history we have been trying to work that one out! Millions of pounds are spent on research to find out what makes us happy. Even the Office of National Statistics is involved.

Many people think that income is a short-cut to happiness, but we have already seen that being cash-rich and time-poor is no way to live. In fact, research suggests that people who earn £50,000 are happier than those that earn less, but earning more than that does not make you significantly happier. What does make a difference is how much you earn compared with others in your social environment. If you compare yourself with others and earn less then you will be less happy than those who earn more than their friends and associates. So it’s easy: stop comparing yourself to others. Accept that you earn what you do and are working hard to earn more, but that some people get paid more than others.

Stop comparing yourself to others, negotiate your worth and have more sex…you’ll soon find contentment!

Number 15: Be positive

It’s an old cliché, but smile and the world smiles with you! Whilst being sceptical can be a healthy way to avoid getting taken advantage of, being pessimistic can have major negative consequences. Seeing only the negative aspects of any situation can cause you to miss opportunities and negatively affect how you are perceived by colleagues at work. Studies show that pessimists are more likely to develop chronic illnesses than optimists. Optimists look for the light at the end of the tunnel. They look on the bright side and are less likely to get sick or suffer depression. They are more likely to achieve at work, to persevere and then succeed, to be popular and to have longer lasting relationships.

So keep a check on your negativity, smile and practise positive mantras:

‘This too shall pass.’

TESTIMONIALS“How would I describe Mary Hope, no nonsense, and enables one to get straight to the heart of things, trustworthy and generally a down to earth really good person to have in your life.

I was recommended to Mary as I felt the need to work on an “edge” for my consultancy business. Before my first appointment with her I had the option of applying for a two year contract. A 20 minute phone call to Mary (bearing in mind we had hardly spoken prior to this) and I had a first draft (2 pages). A further coaching call plus a couple of suggestions by email later and it was done.

I then used Mary’s vast skill base to coach me in advance of a very daunting 7 stage interview process and I got the job – don’t think I need to say any more apart from she is inspirational and I trust her with my insecurities!”

Ann W, Director, Voluntary Sector

“Working with Mary has provided me with both the space and time to think and ask questions about my career to date and where I want to be in the future. Mary is able to focus in on and ask questions that are challenging and sometimes difficult but always helpful. In doing so she provides a clear structure and set of tools - tailored to my requirements - to facilitate this. This work has been invaluable in defining my future career goals but also in articulating what I need to do to achieve these.”

“I asked Mary to develop and deliver a training program to develop the ability of our staff to build better relationships with clients. She called this ‘Engaging Effectively with Clients’. On the course she ensured staff really understood the importance of engaging with clients both in terms of retention and cross selling. Her sessions on rapport building and how to get clients to open up were excellent in content and delivered with humour and pace. Most importantly Mary went to great lengths to ensure that the staff were able to embed the learning in their practice and we are confident that with increased understanding and increased skills we will see increased client referrals and more opportunities for providing additional services.”

Neville Beckhurst, Partner, Plummer Parsons

“When I approached Mary I was entering a period of change and had some ideas about what to do but I wasn’t sure. I thought she was very good at coaching me to follow my instinct. She helped me look at the other people’s point of view and what they wanted out of the problem so that I positioned my approach in the right way. She helped me work out how to act so that I acted with integrity whilst persuading the other party to take another path. Her suggested approach opened my eyes to a different way of dealing with people.

“She is very good at asking the difficult questions, especially those that I would like to avoid thinking about! I’m glad I used her since she helped me get quickly to resolution in a number of difficult areas. I am currently very happy in my new role heading up the company and am loving it.”

“The sessions with Mary were challenging (but always enjoyable) making me think about what I realised had become my ‘default’ ambitions, and as a consequence opening up other opportunities.”

ID, Management Consultant, London

“When I first met Mary I had been in a new role senior role for about 15 months. My problem was the extensive hours I was working were having a significant impact on my home life. So my objective was simple - reduce my work time while remaining an effective manager. Mary is helping me explore who I am and why I feel the need to work so many hours. Mary’s guiding approach is helping me develop my own solution and giving me confidence to implement it. I now feel in the best position and on top of the work for the first time in this role.”

JC, Head of Service, Local Authority

“Coaching with Mary Hope has had a major impact on my well being. It is so valuable to have a witness and validation, and I have learned that effective changes can be made in a simple and progressive way. It has been so effective, I have made positive steps forward.”

Social Worker, Kent

“Initially it wouldn’t have occurred to me to use Executive Coaching to develop myself but the time I have invested with Mary Hope has reaped significant dividends in terms of both my performance and future prospects.”
