The unemployment rate is the lowest it’s been since 2000, and the jobless claims for accounting and finance professionals are even lower. How low can it go?Total U.S. unemployment reached a new low, falling to just 3.9 percent in April of 2018, after hovering at 4.1 percent for six months. For accounting and finance professionals, those numbers are even lower. Unemployment in the financial activities industry is just 1.6 percent as of April 2018, according to the Bureau of Labor Statistics (BLS).1

How low can it go? Economists have warned that the country is reaching full employment. At that point, inflation will rise and employers will have to push up wages to compete for talent. Previously, full employment was thought to be an unemployment rate of around 5 percent.2

The economy doesn’t show signs of letting up, either. The tight labor market is partly due to solid economic growth. But it also reflects the fact that an estimated 10,000 Baby Boomers are leaving the workforce every single day.

According to the Governance Studies at Brookings report, How Millennials Could Upend Wall Street and Corporate America, Millennials will account for more than 75 percent of the workforce by 2025.3 That’s good news for Millennials looking for a speedy rise to the C-Suite, but it presents an ongoing recruiting and retention challenge for employers.

To hire and keep the accounting and finance talent they need, employers need to:

• Focus on hiring the right people in entry-level positions and grooming them for advancement.

• Avoid becoming so focused on recruiting that they lose sight of retaining the top talent they already have.

Retention is the name of the game.Facing a shortage of talented (and available) candidates, retaining good employees becomes even more crucial. A study published earlier this year by Kronos Inc. and Future Workplace revealed that 87 percent of organizations consider improved retention a high or critical priority over the next five years.4

Losing new employees is costly. The Society for Human Resource Management (SHRM) explains how costly turnover can be:

“Research suggests that direct replacement costs can reach as high as 50-60 percent of an employee’s annual salary, with total costs associated with turnover ranging from 90-200 percent of annual salary. Examples include turnover costs of… $150,000 for an accounting professional.”5

In the face of intense competition, how can employers hold onto top talent?

• Keep employees engaged

• Develop career paths for every employee

• Prioritize work/life balance

• Reward them with benefits, bonuses and raises

For the foreseeable future, higher salaries will just be the price of admission. Employers who don’t offer a competitive salary will have trouble prioritizing other demands from current and future talent, including work/life balance, community involvement, benefits and professional development. They will lose their best people to the competition.

Generous salaries will attract more qualified people, but structural issues in the labor market aren’t going away. Hiring and retaining the best talent will be an ongoing effort, but it’s one that leaders must prioritize. Without qualified accounting and finance staff, organizations will face challenges in fulfilling corporate strategy, pursuing value-creating projects and meeting projections for growth.

The BLS predicts the employment of accountants and auditors to grow 10 percent from 2016 to 2026, that’s faster than the average growth rate for all occupations, which comes in at 7 percent.

According to the BLS, the top paying industries for accountants and auditors are:

• Finance and insurance $74,140

• Management of companies and enterprises $72,160

• Accounting, tax preparation, bookkeeping and payroll services $69,410

• Government $67,1006

Each year, Duke University and CFO Magazine conduct their annual Global Business Outlook Survey. For 2018, the survey drew responses from more than 600 CFOs in a variety of industries. For the second year in a row, CFOs ranked “attracting and retaining qualified employees” as their top concern.

Attraction and retention were cited by 45 percent of responding CFOs, up from 43 percent in the 2017 survey. To remain competitive, 40 percent of the companies surveyed indicated that they plan on boosting wages in 2018, and 38 percent plan to increase hiring.7

The IMA’s U.S. Salary Survey for 2018 found that the overall median total compensation for accounting professionals was $113,000, down 3.8 percent from 2016 ($117,508). The IMA pointed to “uncertainty surrounding how a new political agenda would impact the economy” as a potential contributing factor in this swing, but noted that new tax legislation would likely send compensation upward. The survey also found that professionals with the CMA certification earned 47 percent more in median total compensation compared to those without a certification.8

Skills in demand.

Technological disruption in nearly every industry is transforming the skills needed for success in accounting and finance, both now and in the future.

The World Economic Forum notes, “Nearly 50 percent of subject knowledge acquired during the first year of a four-year technical degree is outdated by the time students graduate.”9

As a result, employers are focused less on hiring for technical skills, and more on core skills, including:

Turnover troubles.

High turnover has practically become synonymous with the larger public accounting firms, with turnover rates reaching as high as 30 percent.11

The AICPA’s 2017 PCPS CPA Firm Top Issues Survey found that finding quality staff ranks as the top concern for U.S. accounting firms with more than one CPA. This issue came in at number one for the first time post-recession in 2015, and has remained at the top ever since.12

Compensation and balance.

Work/life balance continues to be a challenge for staff in public accounting, even though firms have been working to address the issue by incorporating flexible hours and telecommuting options. The increasing complexity of the tax code and accounting standards, combined with the seasonality of the profession and workload compression, make keeping employees happy and engaged an ongoing struggle.

At their core, employees want to feel appreciated. This may seem obvious, but all too often the point gets lost in the hustle of deadlines and changing client demands.

AccountingWeb notes that, “being slightly more generous on pay than an employee expects will almost always pay benefits.” They concede that higher salaries will cut into firm profits, but firms can make up the savings by avoiding:

• Higher salaries to entice new employees

• Management time during the recruitment process

• Unsettling other staff, who demand pay raises or also decide to leave, perpetuating the cycle

• Familiarization time for a new employee

• Disruption to other staff while training a new employee

• Other minor costs, e.g. health check/new equipment13

Waiting until after an employee has disengaged to focus on retention is a losing battle. Employee retention starts on day one by offering challenging work and opportunities to form client relationships, investing in training and development and allowing employees to move up when they are ready, rather than conforming to a predetermined advancement schedule.

Elevating roles and reskilling talent.

Banking and financial services continue to be changed and challenged by technology and digital disruption. In its 2018 Banking Industry Outlook, Deloitte named Reimagining the Workforce as one of its six macro themes critical to the long-term growth for banks globally.14

While it’s natural to be concerned about automation’s impact on employment in banking and finance, it may be more accurate to think of how technology will elevate roles within the industry. As Deloitte notes in the report, ATMs elevated tellers out of purely transactional activities to sales and advisory positions.

However, they note that banks may need to focus on reskilling their talent to work more effectively in a digital environment.

Candidates are scarce.

Despite these opportunities, banks are finding it more difficult to attract new candidates to the profession. According to The Economist, recruitment presentations to university students attract significantly fewer people than they did at the height of the banking boom.15

“An event at a top American business school before the bust, says a bank boss, would need an overflow room.” Now, he jokes that bank staff outnumber potential recruits.

And while the allure of competitive starting salaries will always attract talent, keeping that talent is another challenge entirely. The Economist also notes that many employees put in two or three years in the industry to gain experience and marketability before being recruited away by tech companies, private-equity firms or hedge funds.

The talent gap.

Banks are finding it especially difficult to find candidates with the right tech skills to complement their focus on digital transformation.

A study from Capgemini and LinkedIn found that 62 percent of senior leaders in the banking industry believe the digital talent gap has widened in the past couple of years.16 That’s more than any other industry surveyed, including consumer products, utilities, automotive, insurance and telecom.
